As a staff main that early in the game, probably the biggest thing you could do (if you haven't already) to kill stuff fast is max out Evanescent Scud on your main. If you do that I would probably keep your shaman to help heal and give her a couple points into Brutal will to help kill stuff a little faster. But be careful because it will be easy to have your main lvl way faster than the rest of your mercs, especially your monk and shaman. Kill shots give a lot bonus exp, so make sure that the mercs that are lagging in lvls get as many as possible.
You will probably want to put the Beast Trainer in there when you can, but remember at lvl 40 you can have another merc. Then when you pick up a witch at 51 (should be your 9th merc) you will have pretty strong AOE attacks that can help you out in Shadow Dungeons.
At lvl 40 I would definitely pick up either a gunner or arti. Personally I prefer having a gunner and archer because they can take out flying targets, have good magic, and have pretty strong attacks.
I probably wouldn't recommend keeping just one spear, but if you are going to drop one of the swords for the BT, then I would just keep the spear and drop him when you pick up the BT instead. Although a brutal willed spear will tear through some mobs. Play with Brutal will and your spear for the moment and see if you like it.
I would not change your formation from what you have now, just your skills: max scud on main (maybe 1 or 2 points in Blessing if you want a backup heal), and give shaman brutal (10ish) and Blessing (rest). I would be interested in other people's advise on the skill breakdown of this b/c I didn't start using brutal/seth's will until recently. Your formation right now is very similar to what I had when I started except I had a gunner instead of a shaman (scud wasn't an option back then, my main just healed). This should be a pretty strong form. If you are struggling with it, make sure you only have one skill on each of your mercs (excluding the staff users) maxed out and that your mercs are lvled near your main's lvl. If that still doesn't cut it, merc room your archer and pick up a gunner (wild shot is pretty strong), then bring your archer back later.
at lvl 40:
:spm::vik::swm:
:arc::gun::femalehero:
:mnk::sha:
at 44:
:bst: for spear or sword (keep in mind that the BT is going to be weak at first and won't survive at all on the front line so you might trade him out at first for your archer, and then bring the archer back after the BT lvls up)
at 51:
:bst::vik::swm: (or spear) - Brutal on this row = death to your enemies
:arc::witc::gun:
:mnk::sha::femalehero:
or
:witc::bst::swm:
:vik::arc:or:gun:(or spear) - Brutal on this row would also be vicious
:mnk::sha::femalehero:
Hope this helps or at least gives you something to think about. There is a lot you can do with what I said, it really depends on your style.
